Definition

A stable need to choose one’s goals, methods, and pace independently, coupled with discomfort under external control, micromanagement, or coercion.

Poles

Each HES element is a spectrum, not a category: the Low and High poles describe how it presents at its two extremes, while the Reference marks the typical, everyday middle. The poles map variation across the range — neither end is inherently better or worse.

Low Pole

External guidance preference: feels more comfortable with an external lead—clear instructions, regulation, oversight; autonomy is not valued and may feel burdensome.

High Pole

Autonomy is essential; imposed constraints are hard to tolerate, with a strong demand for self-direction and ownership of decisions.

Reference

Autonomy matters in key domains, while routine/technical tasks can be handled comfortably under rules and guidance.

Measure

Interference threshold at which motivation and performance drop: how dense external control can become before resistance, efficiency loss, or strain emerges.

Measuring Methods

• Management scenarios with graded oversight/control → discomfort and performance impact.
• Behavioral logs: conflict/resistance frequency under micromanagement.
• Team observation: reaction patterns to control vs. autonomy.

Empirical Anchor

Autonomy need / self-determination theory (Deci & Ryan, 1985); reactance (Brehm, 1966); autonomous motivation.

Notes

• Not identical to rebelliousness: high autonomy can coexist with high discipline when rules are mutually agreed.
• Risks at MIN: reliance on leadership, weak self-calibration.
• Risks at MAX: chronic friction with hierarchies, rejection of useful standards.
